摘要
随着我国高等教育从精英教育向大众教育的转变,高校后勤在服务教学、服务
学校中心工作方面,也逐步暴露出一些不适应新形势要求的问题。高校后勤社会化
改革是符合高等教育改革和发展需要的战略选择。建立现代企业制度、实施法人治
理结构、参与市场竞争是高校后勤实体与社会企业的共同特征;而坚持为教学、科
研和师生员工服务和“微利保本”的原则,则是高校后勤实体区别于社会企业的显
著特点。高校后勤社会化改革以后,高校后勤变为独立法人或者相对独立的实体,
高校后勤自身的建设和发展也需要高素质的人才。如何提高后勤人力资源管理的水
平以适应高校后勤的发展,越来越引起后勤管理者的重视。
武汉软件职业技术学院(WR)作为一所新组建的地方高职院校,在新一轮的高
校竞争中获得了长足的发展。学院后勤在坚持“为教学服务、为科研服务、为师生员
工服务”宗旨的同时,也在积极探索适合学院的后勤管理模式。
文章在介绍人力资源管理理论的基础上,主要研究了 WR 后勤人力资源管理的
现状及存在的问题;在研究过程中,通过采用文献法、问卷调查法和访谈法获取第
一手资料进行规范研究,站在“识人、用人、育人、留人”的角度,重点分析了 WR
后勤人力资源管理过程中有关定岗定编、择优聘任、绩效考核、薪酬设计、技能培
训、人员激励等方面的问题,最后认为应该从建立绩效考核机制、薪酬与激励机制、
加强员工的培训教育等方面入手,建立“以人为本”理念的高校后勤人力资源管理的
新路子。

Abstract
With China's higher education changing from elite education to mass education, a
number of problems existing in university’s logistics are gradually exposed, which don’t
meet the demands of the new situation, especially in the service of teaching and center
work in schools. Establishing a modern enterprise system, the implementation of corporate
governance structures, to participate in petition is the logistics entities,
colleges and universities with mon feature of social enterprises; and persist in
teaching and research staff, teachers and students and "low-profit capital preservation"
principle, it is different from college logistic entities significant social enterprise
socialization reform of university’s logistics is the strategic choice to meet
the demands of high educational reform and the socialized reform of
university’s logistics,university’s logistics turns into an independent legal person or
relatively independent entity,one’s own construction and development need high-quality
to heighten the level of logistic human resources management in order to
