摘 要
农村教师队伍现状是制约农村教育发展的关键因素之一，也影响着农村教育的质量
提升。近年来，关于教师专业成长的理论研究成果很多，也对农村教师队伍建设、农村
教师专业成长，以及相关的农村教育教学改革等问题做了系统研究。与理论研究相伴随
的是政府解决农村教育和教师问题的各项政策举措，涌现出来不少行之有效的经验和实
践模式。从整体上来看，农村教育改革和教师发展问题得到了一定程度上的解决，而从
局部和微观上来看，还有许多更为复杂的问题和现实困难需要面对。本研究尝试从一些
农村教育的细节和教师生活的日常形态出发，借助叙事探究的方法，来重新“发现”和
思考农村教师的生活世界，寻找那些影响和制约农村教师发展的的因素，尝试沟通教育
学专业理论与农村教育实践的合适路径。
走进农村教育现场，对农村教师的生活展开全面的调查与了解。笔者主要是通过三
位教师“具体个人”对其日常教学生活、教师历程、专业发展问题、家庭生活、社会地
位转变等生活片段场景与历程追述展示农村教师的生活境况。看到农村教师的教学现实
生活是困苦与无奈的，这种困苦与无奈具体表现为个人追求与现实的冲突、情感的压抑、
家庭经济的困难以及日益悄变的社会地位等。最后的到这样的启示：农村教师现实生活
境况艰难，农村教师对其专业成长有其一定的愿望与诉求，但农村教师的专业成长受限
于很到现实条件的制约。
最后本文对农村教育的相关政策和理论进行了思考与讨论。笔者认为，代课教师、
“民转公”教师、生源地分配师范生是农村教师的三大脊梁支柱。财政对教师待遇支持
不力、特岗教师、支教、师范生等一系列政策在执行层面上的低效与失效是造成农村教
师队伍无法扩充、专业发展缺失途径、素质较低的主要原因。通过此研究，得出结论是
理论的语言系统与农村教师的生活语言系统是不相通的。理论语言永远是概括的、规律
的和抽象的；而生活语言则永远是具体与复杂的，真理一旦脱离了生活的实际是没有意
义的，而我们对农村教育问题的思考则应更多地从农村教师的生活层面来理解。

ABSTRACT
Team of teachers in rural areas is one of the key factors restricting the development of rural education,
and also affects the quality upgrade of rural education. In recent years, many of the results of theoretical
